The challenge is that just about everyone (including the managers themselves) looks at them as competitive owners of their own functional areas, not as a unified team of business leaders.
 
To accomplish this transformation, you need to introduce an entirely new element to their role, which is to lead, communicate, and make decisions as a unified team.  The expectation becomes that they surface and work out issues with each other including:
 
  1. Launching, staffing and monitoring top priority projects as a unified team 
     
  2. Being a forum for surfacing and resolving critical issues or roadblocks to success as soon as they are sensed (the buck stops here) 
     
  3. Translating top level priorities, decisions and changes into clear communication for action to the organization and anticipating questions and pushback so they can "speak with one voice" 
     
  4. Creating and owning plans for developing staff competencies based on current and future needs 
     
  5. Learning enough about each other's needs and functions that they can accurately represent each other in almost any situation
 
We call this the â€œMiddle Management Miracle™” because it almost immediately results in:
 
  • A jump in effective use of resources and collaboration across the organization
  • A drop in finger-pointing and blame
  • Decisions being made faster and more effectively to address critical issues
  • A dramatic improvement in on-time, on-budget project completions
